Who’s Impacted?
This applies to all EU-based employers with extra responsibility for larger ones.
· Companies with 150 or more employees must publish gender pay gap reports starting June 7th, 2027, using data from the 2026 calendar year.
· This threshold drops to 100+ employees in 2031.
· Even smaller companies will need to be transparent when it comes to job postings, salary ranges, and employee rights.
It key to note that multinational employers with EU operations are also covered, even if their HQ is outside Europe.
When Does it Come into Force?
· The Directive officially took effect on June 6th, 2023. Member States have until June 7th, 2026 to transpose it into national law, although they don’t have to wait, some may bring in local rules earlier.
While 2026 is the legal cut-off, the reality is that companies should prepare now.
Why Is This Happening?
The aim is simple: close the gender pay gap and ensure equal pay for equal work.
Did you know that today, women in the EU still earn around 13% less than men on average. Often, they don’t have the tools to question if pay systems are complex and hidden.
This directive changes this by:
1. Requiring salary transparency in job ads.
2. Giving employees the right to know how their pay compares to colleagues doing similar work.
3. Forcing employers to explain pay gaps, or face consequences.
This is not just about fairness it’s about accountability.
What Should Companies do?
Start by understanding the three key shifts:
1. Transparency is no longer optional. Companies need structured job levels, clear salary bands, and documented decisions.
2. Employees gain power. Employees will be able to request pay information and challenge discrepancies.
3. Reporting will be public, and your companies’ reputations will be on the line.
This will reshape how organisations think about pay, performance, and trust.
